The SAP SuccessFactors H2 2020 Performance and Goals release is now in preview. According to the SAP SuccessFactors 2020 release schedule, the second-half update will go into production on November 20. To help you get ramped up for the latest Performance and Goals features, we have broken down the major updates.

Now that the SAP SuccessFactors releases are bi-annual instead of quarterly, they tend to be fairly sizeable with many added features. Let’s dig into the H2 2020 Performance and Goals release update.

Continuous Performance Management (CPM) Updates

Qualtrics Surveys for Steps in Performance Reviews

With the tighter integrations now taking place throughout the system with Qualtrics, a great candidate for automated surveys would be during the Performance Management Review Process. You can now automatically present specific surveys to roles at specific route map steps. If, for example, the route map had 3 steps (Employee Review, Manager Review, Final Review), you can associate different Qualtrics Surveys at each of the steps (so at Employee Review, the employee will automatically be presented with the survey and similarly for the Manager Review). Previously you could only associate a survey after the Employee Signature Step.

Latest Version of Continuous Performance Management

Since CPM was released to fill the gap left by the retired Goal Execution module, with each release, it’s becoming a much stronger offering. The H2 2020 Performance and Goals release of CPM functionality updates the user interface and some key features. However, this does impact some existing functionality that will be disabled.

The latest version of CPM can be enabled from the Administration Upgrade Center, and the features that are added during this version include:

  • A new Activities view utilizing a Kanban board that helps users visualize their Performance activities.
  • Meeting View to capture ongoing conversations and actions
  • A new, card-based Achievements view to capture those completed activities and achievements.

Within this version of CPM, we are also now able to capture achievements linked not only to Performance Objectives but now also Development Objectives. This was something that a lot of customers were requesting.

Due to the design of the new features, some of the functionality released in H1 and before are now determined to be administrator opt-in, and by default, these will be disabled. They can be re-enabled in the Admin Center and include:

  • The new (H1 2020) Meeting Notes functionality
  • Discussion Topics (replaced “Other Topics” in H1 2020)
  • Multiple Roles
  • Continuous Feedback (enabling this gives you the latest version) any continuous feedback from the previous version will automatically be migrated to the new version.
  • Enabling Feedback linking to activities and achievements
  • Disable the ability to Delete Feedback (introduced in H1 2020)

As mentioned, some features will be disabled, and these include:

  • Coaching (Pre H1 2020 version)
  • Achievement – Goal Linking (Pre H1 2020 version)
  • Achievement – Development Goal Linking (Pre H1 2020 version)
  • Achievement Feedback (Pre H1 2020 version)

An important note on this version of CPM is there may be implications and limitations to Data Privacy and Protection. SuccessFactors recommend reviewing the guide on Performance Management and Data Privacy in the “Setting up and using Data Protection and Privacy in SAP SuccessFactors guide.”

During the H2 2020 Performance and Goals release, SuccessFactors have primarily focused on giving Continuous Performance Management some nice enhancements whilst sharing the love with Performance Management and Goal Management templates.

Goal Management Updates

Latest Version of Goal Management

SuccessFactors have updated the Goal Management functionality in line with the visual and functional enhancements that have made it into the H2 2020 release. Most of these changes revolve around UI elements and include:

  • Upgraded look and feel to make it easier for users to manage their Performance and Development goals
  • Performance and Development objective plans are now unified into one module, and a tab selector lets you move between the two types.
  • Goal list has been re-factored into a much easier to use experience for both Managers and Employees.
  • Fully integrated with CPM.

Performance Management Updates

The majority of Performance Management enhancements in the H2 2020 Performance and Goals release revolve around Customized Weighted Rating sections, but there a number related to other enhancements in the form. Many of these changes are suggestions from the user and partner community, and it’s extremely positive that enhancement requests using the SAP SuccessFactors community are driving change.

Allow Override of Unrated Manual Rating for Customized Weighted Rating Section

One of the requested enhancements was that if you had Manual Ratings switched on in the Customized Weighted Rating Section of the form. Still, the manual rating had been set to “Unrated,” this would move through to the completion as “Unrated,” even when the calculated rating was populated. Now, via a setting in Manage Templates, the “Allow Override of Unrated Manual Rating” option allows the system to substitute the “Unrated” rating with the calculated rating, ensuring a positive value rating is carried through to completion.

Calculated Rating from Customized Weighted Rating Section in Ad Hoc Reports

Adding further consistency to the reporting functionality of SuccessFactors Ad Hoc reporting, the system now reports the Calculated Rating from within the Customized Weighted Rating section, if used. Previously the system would only report on the unadjusted rating from the Summary Section.

SuccessFactors ensured that the Calculated Rating within the Customized Weighted Rating Section takes priority over the Calculated Rating from the summary section, and within Ad Hoc reporting uses the Unadjusted Calculated Overall Rating column.

Calculated Rating from Customized Weighted Rating Section in Bin View

One that ties into the Calibration enhancements earlier, the system can now use the Calculated Rating from within the Customized Weighted Rating Section in the Calibration “Bin View” (the column view with the suggested movement of people, if enabled). Again, as this rating is determined to be a prioritized rating, it makes sense for consistency that users are calibrated against the correct rating when calibrating.

Customized Labels for Calculated Rating and Manual Rating in Customized Weighted Rating Section

Whilst the labels of “Calculated Rating” and “Manual Rating” are self-explanatory and pretty much do the job, some customers like having the flexibility of being able to relabel these labels to their own choice. In this release, using an XML file, customers can now change these labels within the Customized Weighted Rating Section. Historically, in other sections, you would have to use a fairly complex CSV file, or worse, a professional services consultant would need to be engaged to change some field labels on a form. Again, this highlights SuccessFactors’ drive to designing the application extremely flexible from an administrator perspective.

Customized Weighted Rating Section and Ratings Displayed in En Route Folder

As part of the Customized Weighted Rating Section enhancements, another small but key enhancement is that both the section and its associated ratings are displayed correctly to a viewer in the En Route folder within the Performance Management inbox. Additionally, once the form has been routed to Completed, the logged-in user can review the complete ratings all roles gave them in the “previous ratings” table.

Customized Weighted Rating Section in Print and Save as PDF

Also, to ensure full feature parity and consistency with other form sections, the Customized Weighted Rating section is now fully available in the PDF view when using the Print and Save function.

Label for Rating Scale Scores in Previous Ratings of Customized Weighted Rating Section 

SuccessFactors have included in the Customized Weighted Rating Section enhancements the update to now pull through the Label for the score in the rating table for Previous Ratings. Previously, the table would only pull through the numerical score and not the label.

Rating Scale for Customized Weighted Rating Section

Previously, the Performance Management form would use the mapped rating scale in the other sections of the form to drive the available rating scale in the Customized Weighted Rating Section. With the H2 2020 Release, SuccessFactors have now given the section’s ability to be driven by a defined rating scale in the Rating Scales section in Admin Center, giving a lot more flexibility as to how this section can now work.

Removal of Enable Customized Rating Calculation from Form Template Settings

To simplify the configuration process on using the Customized Rating Calculation, SuccessFactors have changed the mechanism. Now the calculation will automatically be applied to the satisfaction of two criteria:

  1. The Customized Weighted Rating section is enabled on the form.
  2. Business Rules have been configured correctly with the Trigger Weighted Rating Rule and Configure Weight for Steps and Roles.

Too New to Rate in Customized Weighted Rating Section

For full consistency with other functions within Performance and Goals, “Too New to Rate” is also available in the Customized Weighted Rating section.

Unrated and Too New to Rate in Previous Ratings of Customized Weighted Rating Section

In the final list of changes for the Customized Weighted Rating Section, to again achieve feature parity, SuccessFactors have now enabled the use of Unrated and Too New to Rate in the Previous Ratings table of the section. Additionally, these values are ignored in the overall calculation of the section.
